Professional Identity
Two Forms: Expected (employer's expectations), Experienced (Personal expectations)
Organisations expect professionals to conform to the ideal worker image
conflict arises when experienced professional identity doesn't meet ideal worker image
The ideal worker is totally committed to and always available to fulfil their work duties
Organisational Mechanisms of Identity Control
Structure of Work- a successful professional always prioritises work demands over all other life demands
Performance Evaluations- Reinforce structure of work by working those who fulfil the requirements. Creates a self fulfilling prophecy. Dictated by senior audience perceptions of professionals.
Conflicting Identities
When employees expected and experienced professional identities aren't in sync, conflict may occur
Professionals cope with conflicting identities by straying from the expected identity, by either passing or revealing
Passing- intentional or accidental misrepresentation of the expected professional identity
Revealing- intentional or accidental disclosure of not abiding by the expected professional identity
Tools for straying
Passing- Personally altering the structure of work and hiding personal info
Revealing- seeking assistance in restructuring work and share personal info
Factors Influencing the use of passing and/or revealing
Audience status (typically pass higher status audiences and reveal to lower audiences)
Closeness of relationship (typically pass to distant people and reveal to closer audiences)
Perceived access to formal accomodations (typically reveal if we have access to formal accomodations- e.g. maternity leave)
Extremity of the conflict experienced (tend to reveal more during extreme circumstances)
Spillover: passing or revealing to one audience can spillover and influence the perceptions held of the professional by other audiences, which can lead to destructive conflict.
External Perceptions and Performance Evaluations
high performance ratings are typically given to those who embrace the expected professional identity and who using passing to cope with conflict, which leads to improved career paths
low performance ratings are typically given to those who use revealing, which leads to unstable career paths
