HOLTON EVALUATION MODEL :
NEW EVIDENCE & CONSTRUCT ELABORATION
Kirkpatrick's Four-Level Training Evaluation Model (
have been criticized by Holton)
Learning
Behavior
Reaction
Results
Outcome levels
Learning
Job Attitudes
Job attitude should affect both motivation to learn and transfer learning
Limitation
Organizational commitment
Job Involvement
Perception of Training
(reaction)
No relationship between reaction outcomes and higher level outcomes of learning and performance
Individual Learner Characterictics
Big Five Framework
Agreeableness
Conscientiousness
Openness to experience
Extraversion
Neuroticism
Individual Performance
Learning Transfer Research
Defined as all factors in the person, training, and organization that influence transfer of learning to job performance
Training design
Personal characteristics
Opportunity to use training
Motivational influences
The instrument resulted from this program of research called
Learning Transfer System Inventory
Motivation to improve work through learning
Traditional way
Motivation To Transfer (MTT)
Motivation To Learn (MTL)
Reconceptualized motivation by Naquin and Holton (2003)
Motivation To Improve Work Through Learning (MTIWL)
Organizational Performance
Montesino (2002) examined the linkage between training, strategic direction of organizational , transfer enhancing behaviors and usage of training on the job.
Important findings
A low to moderate correlation was found between managers' and trainees' engagement in transfer enhancing behaviors and their perceptions
Trainees who reported very high usage of training perceived a significant higher alignment of training with the strategic direction of the firm
Support the relationship between Linkage to Organizational Goals and individual performance in the ability domain of Holton model
Conclusion
The validation of this model will clearly be ambitious and demanding research.
If the network of causal influences on important HRD intervention outcomes is to be understood, this type of research should be undertaken
Holton proposed
HRD Evaluation and Research Model
Comprehensive framework for diagnosing and understanding the causal influences of HRD intervention outcomes
